Good morning. It’s Tuesday, September 10, 2013, and this is your weekly issue of Cynopsis: Classified Advantage!

Welcome to Leadership Lessons, the column that focuses on conversations with senior managers and leaders in the TV world, speaking candidly about their professional journeys and how that informs what they look for when hiring new employees. Today, meet Paul Cestari, General Manager, Veria Living.
What was your first leadership position?
It was with Showtime Networks. There, I really learned the value of management skills and building trust within a team. I learned (and not so easily, I might add) that just because you’re given a leadership role, that doesn’t really mean that you’re a leader. A true leader must work with resources available and get the very best possible performance given the circumstances.  Of course, a good leader must also find good talent, train them, and cultivate them to be good leaders. However, no matter where you are on that spectrum, you must always remain diligent in driving the business through human resources. And because the resources are indeed human, I’ve also learned that it’s important to have your ear trained to focus on real individual needs regarding your staff and their family’s health and wellness needs… a topic that comes up every day for me at Veria Living.
What was one of your first management challenges and how did you handle it?
One of my first challenges was when I had to address performance issues, especially being a new manager myself. Fortunately, I have always been able to keep in the forefront of my mind that every employee is an equal person and always deserves the utmost respect and compassion. That said, it’s also my responsibility, as an agent for the organization that I work for, to manage as efficiently as possible. With that in mind, I don’t have the luxury of not addressing a performance issue. I realized early on that it truly is more compassionate to deal with it immediately and directly. Some inexperienced managers shy away from this type of feedback, but I have found it best to engage early and often. I believe that, by doing this, it actually gives everyone the very best chance for success. I also believe that by far the majority of people truly want to do a good job. A little redirection in a timely manner actually allows your team to quickly develop and tackle the challenges at hand.
What do you know now about being a leader that you didn’t know early in your career?
I now know that, as a leader in today’s business world, you need to earn the respect of your team. Clearly, respect is not just given. A team that trusts its leader is capable of accomplishing amazing things. Consequently, each member is able to contribute freely and willing to make mistakes knowing that they’re working in an environment that’s collaborative.  On the other hand, earlier in my career, I just expected that my team would trust in me and listen to my direction. The problem with just making that assumption is that you never get to a real level of trust.  Accordingly, you might have compliance, but rarely will you have true commitment.
What do you look for in candidates during the interview process?
Obviously, trade skills are required depending on what the role is, but I think one of the most important elements are drive and initiative. As much as people can learn the skills of a particular job, drive really is an innate thing. As long as someone possesses drive, they can typically learn as they go — encountering and overcoming new circumstances and challenges along the way. People with those talents usually manage things well beyond just simply being directed… they are the ones who take ownership of problems and relish the process of finding and implementing creative solutions.

Adriana Cisneros has been appointed CEO of media company Cisneros, owner of network Venevision. The third generation to lead the Venezuelan company, Cisneros was previously its Vice Chairman and Director of Strategy. 

Relativity Media‘s EVP of Development and Series for its RelativityREAL arm, Elizabeth Porter, has left the company. Before joining Relativity in November, Porter was SVP Specials and Talent Development at Comedy Central. No replacement has been named.

CEO of Endemol North America David Goldberg is vacating the position in December, calling the decision “bittersweet.” He will continue to consult on syndicated talker Steve Harvey. A successor has not been named.

Music distributor Vevo has tapped Jonathan Carson as its Chief Revenue Officer. Carson was previously Nielsen‘s CEO, Digital.

ITV Studios CEO Paul Buccieri will serve as President and CEO of the newly formed ITV Studios U.S. Group, while continuing as Managing Director of ITV Studios International. JoAnn Alfano has been tapped by NBCU International Television Production as Executive Vice President, Scripted Programming. Robert Blair and Jim Brehm have been promoted to Executive Vice President, Warner Bros International Television Distribution. MGM‘s Michael Brown has been upped to Executive Vice President Worldwide Marketing, from EVP Marketing. In Brown’s new position he adds film marketing to his duties overseeing TV and home entertainment.

Ryan Seacrest Productions has named Jason Sarlanis its Senior Vice President of Development and Vanessa Grunstein the Vice President, Business and Legal Affairs. Sarlanis was an original programming exec at E!, where he helped launch franchises like Keeping Up with the Kardashians (a Seacrest production). Grunstein joins the company after serving as Director of Business Affairs at NBCUniversal.

Temple Street Productions has appointed Carlos Pacheco as Director, Partnerships at Boat Rockers Studios, located in Toronto. Before joining Boat Rockers, Pacheco was Digital Director at Just For Laughs.

Joanna Webb joins Canadian producer and distributor Shaftesbury as Senior Vice President, Content Strategy. She most recently served as Managing Director of Mojojo Media.

Discovery Channel has promoted Denise Contis to Executive Vice President, Production and Development – West Coast. She replaces Nancy Daniels, who was promoted to General Manager of TLC. Contis had been SVP, Production and Development for Discovery.

Danny Villa has been tapped to serve as Executive Vice President of newly-launched, LA-based MME/Filmpool USA. The studio will adapt formats from its German-based parent company, MME/Filmpool. Previously, Villa launched the U.S. operation for TwoFour America.

PR agency The Lippin Group upped Donald Ciaramella to President of Corporate Communications. He had served as EVP Corporate Communications.

Agency 2C Media has named Brian Eloe its Creative Director. Previously Eloe was Creative Director of Impossible.
