Good morning. It’s Tuesday, June 24, 2014, and this is your weekly issue of Cynopsis: Classified Advantage!
Welcome to Leadership Lessons, the column that focuses on conversations with senior managers and leaders in the media world, speaking candidly about their professional journeys. Today, meet Josh Spector, Managing Director, Digital Media and Marketing, Academy of Motion Pictures Arts & Sciences.
What was your first leadership position?
Although I had used leadership skills in everything from being captain of my high school basketball team to producing comedy shows, the first time I actually managed employees was at Comedy.com, a startup where I was promoted from a content producer to overseeing content and marketing for the company.
What did you learn from it?
It was a great experience in that it was a small startup company so there was plenty of opportunity to learn on the fly. One of the things I learned quickly was that while management requires a different skill set than just being an employee, leadership isn’t actually all that different.
I think people respond to leaders that have a vision and – just as importantly – an ability to articulate that vision. Assuming they believe in that vision, employees want to be enabled to contribute and feel they have a clear role in achieving the organization’s goals.
In that way, leadership tends to begin before you actually become a manager, not after. The best leaders have led their organizations even before anybody else reported to them, and they would be leaders no matter how many or few people they managed.
Tell us about a management decision you wish you’d handled differently.
I believe it’s important to hire talented people, set an overall direction, and get out of their way. This approach has worked out very well for me, but there have been times when I may not have been clear enough with the direction we wanted to go, or I may have assumed people understood what we were trying to do when they weren’t 100% clear.
What do you look for when interviewing candidates?
Besides looking for talent, I want people that are passionate about what they do, willing to experiment, and confident in their abilities. I believe lots of people can be “good” at a job, but you can only really be “great” at something you truly love. So I look for people that are slightly obsessed with what they do and would likely do it even if it wasn’t their “job.”
I also look to craft people’s roles in a way that allows them to spend the majority (if not all) of their time working on the things they’re most passionate about because I know that’s what they will do best.
My leadership style is to give people who work for me a lot of freedom and responsibility – I don’t micro-manage. But in order for that to work, I have to hire people who are able to handle that freedom and will rise to that responsibility as opposed to people who are more comfortable being told exactly what to do.
I want independent, creative thinkers who contribute ideas and question assumptions – not people who just follow directions.
What is the one question you like to ask during an interview?
I like to ask people what their ultimate career goal is beyond the particular job I am looking to fill. I think that can reveal a lot about them – how honest their answer is, how they think this job would help them get to where they want to go, how passionate they are about what they would be doing in this job, and if they’ve even thought about their career in a strategic manner.
What is the type of answer that hurts the chances of an interviewee?
I like people who are honest in their answers, don’t just tell me what they think I want to hear, and have new ideas to bring to the table as opposed to just recycling whatever they read in the job description.

The NBC Owned Television Stations division of NBCUniversal promoted Josh Kleinbaum to Executive Editor of the division’s Digital Media Group. Kleinbaum had served as Senior Managing Editor and Managing Editor for the group since 2011.
Assaf Blecher will expand his role as Vice President, Programming and Development for dick clark productions to include oversight of Keshet DCP. In Blecher’s new role he will manage programming and development for Keshet DCP, the joint venture formed by Keshet International, the global distribution and production arm of Keshet Media Group, and DC Media, the parent company of dick clark productions.
